Some people believe that being homosexual, or ââ¬Å"gayâ⬠, is a choice and by being with someone of the same-sex you are committing a sin or doing something that is not viewed as ââ¬Å"normalâ⬠. Although, now on television we are starting to see more and more homosexual couples and homosexual people on TV programs. Are people finally getting with the program and accepting that homosexuals deserve the same rights as heterosexuals? ââ¬Å"How do adolescents become homosexual, bisexual, or heterosexual? Other studies that focused on the genetics of sexual orientation included an early study that was done by advertising in gay or lesbian public ations for homosexual people with twins (Kalat, 347). Where they then contacted the other twin to fill out a questionnaire that included diverse items that concealed the fact that the real interest was sexual orientation (Kalat, 347). The results of this study showed a stronger concordance for monozygotic twins than dizygotic twins (Kalat, 347). That concluded, ââ¬Å"if one twin is homosexual, the probability for the other twin to also be homosexual is fairly high for a monozygotic twin, and less high for the dizygotic twinâ⬠(Kalat, 347). A later study examined the data from all the twins in Sweden between the ages 20 and 47; this study not only differed in the breadth of the sample but also differed in the behavioral criterion (Kalat, 347). The researchers of this study asked whether someone had ever had a same-sex partner instead of asking about their sexual orientation (Kalat, 347). North and South Essay The Pre-dawning of an American TragedyEconomic, Social and Political InstitutionsThe Eastern regions of the United States experienced tremendous economic and social growth during the first decades of the nineteenth century. Encouraged by waves of work-hungry immigrants, business-friendly laws, and the promises of a resource-rich land, businessmen invested mightily in their schemes and plans for settling the new country before them. The American economy enjoyed unprecedented growth for much of the 1800s. Capital, resources, land, and foreign labor were plentiful, and all these factors combined to engender fertile economic conditions for new generations of entrepreneurs and businessmen. Economic growth was also aided by the countrys emerging legal system, which was fiercely protective of private property and determined to enforce contractual agreements. As the nineteenth century progressed, two distinct economic systems emerged in the North and South. In the North, the opening of the Merrimack Manufacturing Company in Massachusetts in 1823 marked the introduction of the English factory system to America. This triggered the rapid development of a manufacturing-based economy in the North, an economy that was further buoyed by improved transportation options and increased harvesting of raw materials. Fledgling labor organizations began to sprout up as well in the latter part of the 1830s. In the early 1800s, the nations woeful road system quickly gave way to water transportation. The latter option was aided immeasurably by the construction of the Erie Canal (1817-1825), which linked the New York canal system to Lake Erie at Buffalo and opened the Great Lakes region to commerce, as well as the development of the St. Lawrence Sea way, a series of canals, dams, and locks along the U.S. -Canadian border which allowed travel from the Gulf of St. Lawrence in the Atlantic to the Great Lakes. Thousands of miles of canals were built throughout the first half of the nineteenth century; most of them financed by state and local governments. The canal and river systems, though, eventually gave way to the Iron Horse-the locomotive. Railway lines proliferated and became the preferred mode of delivery. Railroads also proved essential to the development of the nations ever-expanding western borders, and railroad hubs in cities such as Chicago were quickly established to transport crops of the plains back to eastern markets. By 1860 more than thirty thousand miles of railroad track had been laidnearly as much as in the rest of the world combined. In the South, meanwhile, the regions economy was fused to the institution of slavery. Agricultural in nature, Southern business interests relied on slaves to harvest the cash crops (especially cotton) that were sold to customers in urban and industrial markets. As abolitionist pressures from the North grew, slave-holders grew increasingly concerned. Two issues dominated American politics in the first part of the nineteenth century: expansion and slavery. Perhaps inevitably, the two issues became tangled together over time, a development that contributed to the slide toward war that nearly tore the nation apart. After Americas ill-fated attempt to annex Canada, the country turned its expansionist attention to the west. In the 1840s America wrested the republic of Texas and another large region (which included modern-day California, Nevada, Utah, and most of New Mexico and Arizona) away from Mexico. The mountains, deserts, and forests that comprised these territories were hundreds of miles away from the eastern United States, but their acquisition nonetheless had a tremendous impact on the relationship between the established Northern and Southern states. As the United States continued its expansion, it became increasingly difficult for it to maintain its balancing act between the North and the South regarding slavery. As new states and territories joined the nation, debate over whether they should be admitted as slave states was furious. The Missouri Compromise of 1820 (which secretary of state and future president John Quincy Adams perceptively called the title page to a great tragic volume), the Compromise of 1850, and the Kansas-Nebraska Act of 1854 were all engineered in the hopes of satisfying both sides, but these legislative efforts ultimately failed. Abolitionists continued to rage against the enslavement of blacks, while Southern states felt that the balance of power in Congress between slave and non-slave states was being gradually eroded. The Supreme Courts Dred Scott decision (1857) further heightened tensions between the North and South. During the first half of the nineteenth century, political parties evolved in accordance with patterns of ethnicity, religion, region, and economic class. Leading political parties included the Jeffersonian (National) Republicans, who favored high tariffs and the institution of a national bank; the Whigs, a party that grew out of the National Republican Party and several smaller political factions; and the Jacksonian Democratsnamed after party giant Andrew Jacksonwho held sway from 1829 to the dawn of the Civil War. The issue of slavery, however, finally caused the Democrats, traditionally a coalition of various economic and ethnic groups, to splinter. The two groups each fielded a candidate for the 1860 presidential election, but the anti-slavery Republicans of the North were able to push Abraham Lincoln to the presidency despite the fact that he won only 39 percent of thepopular vote (and only two counties in all of the South). His election further convinced the South that separation from the Union was necessary. American law and interpretations of justice underwent dramatic transformation in the first half of the nineteenth century. American law was based in large measure on English common law, but U.S. politicians, lawyers, and communities shaped and altered that foundation to address uniquely American issues such as land settlement. The countrys fledgling court system showed little inclination to use law as a device to enforce Christian concepts of morality, instead devoting its attention to the issues of property, business, and commercial contracts. As judicial decisions proliferated, they formed a body of case law that often addressed questions not yet discussed by the countrys legislative arms. Instead of upholding the ideal of a stable and balanced social order, noted the authors of The Great Republic, the law gave increasing priority to economic growth, encouraging individual enterprise, initiative, and competition. Several legal decisions rendered during the first half of the nineteenth century had an enduring impact on both the nature of the American legal system and the sociological landscape of thecountry. In 1803 the Supreme Courts decision in the case of Marbury v. Madison, authored by Chief Justice John Marshall, established the judicial branchs authority to invalidate federal laws that it deemed unconstitutional, a power that has been invoked with significant effect in the ensuing two centuries of Americas history. Other Supreme Court decisions (such as McCulloch v. Maryland in 1819 and Cohens v. Virginia in 1821) asserted the sovereignty of federal law over state law, thus strengthening the hand of Congress and confirming the power of the Constitution. Another landmark legal decision reflected Americas struggle with the issue of slavery. The 1857 Dred Scott decision, which denied the appeal of a slave who petitioned for freedom on the grounds of his extended stints in free territory, further inflamed passions concerning the subject, and many scholars argue that the decision made the Civil War inevitable. The sociological make-up of the American people underwent a dramatic transformation in the first half of the nineteenth century. The first Americansoverwhelmingly British and Protestantwere joined by an ever-widening range of emigrants from Poland, Germany, Ireland, and other European countries with different political views and religious faiths. These newcomers embraced the uniquely American vision of the young country as a place of opportunity and possibility. Most of these immigrants settled in the cities of the North, where factories were an increasing presence in theeconomy. The Irish, who accounted for more than 40 percent of the immigrants to America in the 1840s, were forced to contend with sometimes violently anti-Catholic feelings in their new land, but they nonetheless managed to accumulate significant political power in major Northern cities. By 1860 eight cities had swelled to populations of more than 150,000; only seven cities in all of England were of that size. Despite the surge in immigrants, however, most Americans continued to live in rural areas; this was especially true in the South. In 1860 four out of five Americans lived on farms or in communities of less than 2,500. The influx of immigrant families, coupled with the growing size of American family units, resulted in a nation in which children were seemingly everywhere. By 1830, nearly one-third of the countrys white population was under the age of ten. Other events during this period had an enduring impact on American society as well. In 1848 more than two hundred women and men met at Seneca Falls, New York, to hold a conference on womens rights. This convention, which charged that women should have the same rights as men in the realms of voting, education, employment, and property ownership, is commonly regarded as the birthplace of the American womens movement. Native American tribes east of the Mississippi River, meanwhile, saw their cultures uprooted and discarded by the steadily encroaching white population. Some tribes were housed on reservations located on unfamiliar land, while others fled in search of land where they might be left undisturbed. Even tribes that sought to adopt civilized ways were swept away. Child abuse Essay The Compromise also included a controversial new Fugitive Slave Act that enabled slave owners to retrieve runaway slaves more easily from the North. Only four years later, however, a new law left the uneasy truce of 1850 broken in the dust. The Kansas-Nebraska Act of 1854 jettisoned the 1820 Missouri Compromise (which had outlawed slavery in territories north of Missouris southern boundary), calling instead for an arrangement wherein territories seeking statehood were left to decide for themselves whether to allow slavery within their respective borders. The Act outraged many Northerners and sparked the dissolution of the Whig Party and the creation of the Republican Party (largely composed of Whig Party remnants and Northern Democrats who were unhappy with their partys pro-South stance). By 1860 the South viewed the Republican Party, which boasted a number of important abolitionist voices, as a direct threat to their way of life. The 1854 legislation also resulted in bloodshed and escalating ill will between Americas Northern and Southern blocs. In 1855, when Kansans were called on to vote on whether to allow slavery, thousands of pro-slavery Missourians poured into Kansas to vote illegally. While the majority of the actual natives of Kansas were free-soilers opposed to slavery, the votes of the Missourians enabled slavery supporters to gain control of the territorial legislature. Furious free-soilers defiantly formed their own legislature and petitioned for admittance into the United States as a free state. Violence broke out between pro- and anti-slavery factions all along the Missouri-Kansas border, and the badly splintered nations spiral toward civil war accelerated. Congressmen took to arming themselves before attending sessions of Congress, and in May 1856 House member Preston Brooks, a Southerner, violently beat Republican Charles Sumner in the Senate chambers after the latter gave a speech that included a stinging rebuke of slaveholders (Sumner was unable to return to his job for three years). The ugly incident further inflamed passions between the two sides, as Southern papers hailed Brooks as a defender of Southern honor and Northern commentators castigated him as the inevitable product of a region made mean and corrupt by slavery. In 1857 the Supreme Courtwhich had a Southern majority at the timeruled that Congress had no power to limit slavery in the Western territories. This decision, known as the Dred Scott case in reference to the slave who brought the suit, also held that blackswhether free or enslaved-were inferior beings who could not hold U.S. citizenship, and ruled that slaves were the property of their owners no matter whether they had ever resided inThe Dred Scott decision further aggravated sectionalism and galvanized abolitionists, who felt that the decision might extend slavery. To the utter amazement of the abolitionists, wrote Alan Axelrod and Charles Phillips in What Every American Should Know about American History, the court had invoked the Bill of Rights in a ruling that denied freedom to a black slave. For the southern slave-owners, the decision implied that slavery was safeand according to the reading should be protectedeverywhere in the nation. In 1860, though, disagreement within the Democratic Party over slavery led to a formal split between the two wings. Northern Democrats nominated Stephen Douglas for the presidency of the United States, while John C. Breckenridge was the nominee of the Southerners. The Republicans, meanwhile, nominated the moderate Abraham Lincoln, who was able to secure the presidency by carrying the North. The South viewed Lincolns ascension to the highest position in the land as an unmitigated disaster. One Southern paper called his election the greatest evil ever to befall the country, and he was burned in effigy in town squares across the South. Of greater import, however, was the reaction of the South Carolina legislature: they called for a convention to discuss seceding from the Union. After years of negotiation and compromise, both sides sensed that confrontation was inevitable. Other issues were important factors in the Civil Warproperty rights, states rights, Southern disaffection with the might of the Northern industrial economybut slavery was the major issue, and the very nature of the institution precluded satisfactory compromise. As Lincoln once wrote to a Southern politician, You think slavery is right and ought to be extended; while we think it is wrong and ought to be restricted. That I suppose is the rub. It certainly is the only substantial difference between us. On December 20, 1860, South Carolina announced its secession from the United States. Other slave-holding states followed, citing the supremacy of states rights over federal law. Mississippi, Florida, Alabama, Georgia, and Louisiana all left the Union before Lincolns March 1861 inauguration. Texas followed suit as well, ignoring the words of Governor Sam Houston, who was removed from office for his efforts to keep the state in the Union:Let me tell you what is coming . Your fathers and husbands, your sons and brothers, will be herded at the point of the bayonet . I tell you that, while I believe with you in the doctrine of States Rights, the North is determined to preserve this Union. In February 1861 delegations from the seven seceding states met in Alabama and drafted a Confederate Constitution. Jefferson Davis was elected president of the new Confederate States of America. In the following monthsas the first blood of the American Civil War was shedVirginia, Arkansas, Tennessee, and North Carolina joined their fellow slave-holding states under the Confederate Flag. In April 1861 Confederate forces fired on a Union garrison at Fort Sumter, located in the harbor of Charleston, South Carolina. This attack is regarded as the opening engagement of the Civil War (or the War between the States, as it was known in the South). Lincoln responded with a naval blockade. Avenues of discussion seemed exhausted; the North would have to preserve the Union by force. The North did have some significant advantages. Omitting the deeply divided border states of Kentucky and Missouri, observed Robert Paul Jordan in The Civil War, five and a half million white Southerners faced a total white population of some twenty million. The Union boasted more than eight out of ten factories, more than 70 percent of railroad mileage, all the fighting ships, and most of the money. What the South did have was faith and a consummate will to fight: faith in its cause and the will that springs like a well of strength when ones homeland must be defended. The South also had General Robert E. Lee, a brilliant military strategist who outmaneuvered Union forces for much of the war. The Union Armys early bid to capture Richmond, Virginia, the Confederate capital, was foiled by their defeat at Bull Run in July 1861, one of several early Confederate victories. Union forces returned to the same region a year later, only to be driven into retreat by Lee-led rebel forces in the Seven Days Battle. Seizing the momentum, Lee made a push for Maryland and Pennsylvania that was checked by Union General George B. McClellan in September 1862 (this clash featured a September 17 battle at Antietam Creek in Maryland that proved to be the single bloodiest day of the entire Civil War). That same month, Lincoln issued the Emancipation Proclamation, an executive order which abolished slavery in the Confederacy (but not in slave states such as Kentucky, Delaware, and Maryland, which had remained in the Union). By late 1862 and early 1863 it was clear that the conflict was going to be a long and bloody one. In December 1862 the Federalist forces of the North lost another big battle, this time at Fredericksburg, Virginia. In early May 1863, Lee guided the rebel army to yet another important victory in Virginia, at Chancellorsville, but he lost his best general, Thomas Stonewall Jackson, to friendly fire in the process. Further west, however, Union troops under the command of General Ulysses S. Grant sliced through the Deep South and assumed control of the Mississippi River in the Vicksburg Campaign. Grants triumph came in the same monthJuly 1863that the Confederate Army suffered a costly and demoralizing loss at Gettysburg, Pennsylvania. The Battle of Gettysburg decimated Lees forces, and the defeat marked a significant turn in the fortunes of the Confederacy. In March 1864 Lincoln appointed Grant to head all Union troops. The president had been bitterly disappointed with the unassertive performances of Grants predecessors, but Grant proved an implacable and effective leader. Relying on superior numbers, Grant and his generals systematically pushed their Confederate foes southward, and Lee and Grant engaged their armies at several memorable junctions. But while the Union army finally had the upper hand, Lincolns job was in jeopardy; Northern voters were weary of the bloodshed, and the Democrats had nominated George B. While Laertes physically leaves Ophelia to live abroad, Hamlet abandons her as a lover and is at times ruthless and cold towards the innocent Ophelia. The last straw is the death of her father, Polonius, who is the most influential man in her life. Opheliaââ¬â¢s death strengthens the theme of revenge in the play as it makes Laertes resent Hamlet more because Hamlet has taken away the two people dearest to him. A comparison to real life can be made to American women in the early 40ââ¬â¢s. During the 1940ââ¬â¢s in the states, women were supposed to fulfill certain roles, such as a caring mother, a diligent homemaker, and an obedient wife. The perfect mother was supposed to stay home and nurture so society would accept them. A diligent housewife had dinner on the table precisely at the moment her husband arrived from work. Women were considered weak and looked down by society. Throughout the play ââ¬Å"Hamletâ⬠, Shakespeare focuses in portraying women as weak and incompetent figures. Both Gertrude and Ophelia allow themselves to be dominated by their male counterparts which lead to their demise at the end of the play. Organisational behaviour for Woolworths Introduction Woolworths Woolworths was a high-street retail chain, which at its height operated more than 800 stores nationwide, and employed more than 30,000 staff. In late 2008, Woolworths entered administration, and subsequently closed in 2009. Each branch employed a mixture of full time and part time employees, and there was a distinct hierarchy apparent. At the top of the hierarchy was the head of branch responsible for the overall performance of the store. Then there were senior managers usually two present each day, they were responsible for the management of the general day to day operations of the branch. This included stock control, staff rotas, and the cashing of money at the end of the day. Full -time employees were next, and they tended to be middle aged, who worked week days. They were regularly delegated tasks by the management. At the bottom of the hierarchy were the part -time employees. They were often students, who worked during the evenings when the store was closed and at the weekends when the shop was busier. They were given little responsibility, as the majority of them were apathetic to the performance of the organisation. They were mainly there for financial reasons, rather than to pursue a career in retail. As the majority were students, the staff turnover was very high and this resulted in the management giving these employees few opportunities. This hierarchy was on the whole effective, as part time employees were happy to follow orders from full time employees and senior managers. Management at Woolworths were somewhat removed from their staff. Because of the informal hierarchical system in place, head of branch had little communication with part time employees. This meant that the management didnt know many of their staff on a personal level, which in turn resulted in a poor application of motivational methods. This report will look at the effects that management has on employee motivation at a particular branch of Woolworths. It will assess the different techniques used by the organisation as a whole, and by the branch managers, to motivate the employees. This report will also make a number of recommendations for ways in which management can motivate these employees more effectively in Woolworths future enterprises. HR/Organisational Behaviour Motivation In times of recession, the need to motivate staff is probably as strong as ever. As many employers wont have a large budget for recruiting and training staff, they will want to hang on to their most talented and skilled workers to ensure their business survives the recession and remains competitive in the upturn (Sullivan, 2009). Employees in any organisation need something to keep them working to the best of their ability. In most cases employees are driven by money. However, sometimes just a salary is not enough to stay at an organisation. An employee must be motivated to work for a company or organization. If an organisation fails to motivate its staff effectively, then productivity and quality of work will deteriorate. Keeping someone working to the best of their ability is the ultimate goal of employee motivation. There are many methods to help keep employees motivated, this report will look at a number of theories involving the effect that management has on employee motivation, and will aim to apply these to a branch of Woolworths. Motivating staff is one of the most important responsibilities for a leader in an organisation; however it is also one of the most difficult. Doing so goes a long way toward ensuring a professionally healthy and productive work environment (Staren, 2009). Because there were a large number of part-time student employees working at the branch of Woolworths, managements biggest challenge was to keep these particular staff motivated. It is common for younger employees to see this kind of job as simply a means to make money. As they have few financial responsibilities, they are less likely to feel the need to impress management and work to the best of their ability to keep their job. It is of the opinion that a low quality of service was a key factor in the ultimate failure of Woolworths. Because many staff were not motivated by their work, there was a knock-on effect on the quality of work carried out. This resulted in a poor customer feedback and most importantly a poor reputation. The emphasis was therefore on the management to try and change this impression. The following is a literature review of motivational theory. It will begin by looking at the factors of an employees job that most motivate them, followed by an in depth analysis of the effect of management on motivation. Literature Review What motivates an employee? In the early part of the 20th Century, employees were considered just another input in the production of goods and services. When Henry Ford first developed his assembly line for the Model-T, workers were treated as though they were another machine in the process, their skills reduced to a single task out of the 84 steps Ford had divided Model T production into. However this view of thinking changed after the publication of the Hawthorne Studies. Professor Elton Mayo examined the impact of work conditions in employee productivity, and following experiments conducted over six years, came to the conclusion that employees are motivated not only by money, and that employee behaviour is related to other behaviour. Studies in this area showed that ââ¬Å"interesting workâ⬠has been the most important motivational factor. It is maintained by Hackman (1975) that interesting and challenging work inspires people to perform better than required, exerting additional effort in order to experience a sense of fulfilling their potential and accomplishing worthwhile ends. Creating interesting work might be a challenge for organisations however. According to Kovach (1989), its hard to make all work in an organisation interesting, as its on a personal level, and what may be interesting to one person may not be interesting to another. Situation plays an important role and motivation varies over time and situation as well. Kovachs study shows that younger workers with low incomes in non-supervisory positions were most concerned with money, job security and prospects of promotion while older workers with higher incomes and higher organisational positions were motivated more by the work and its quality. There have been many surveys conducted on the factors for employee motivation. The first of which was by the Labour Relations Institute of New York in 1946, on industrial employees. Appreciation of work done was most important motivating factor in the first survey, as well as in 1997. But in the last decade, good wages became the most common factor. Demographics, such as income and location, should be considered when analysing these attitudes, according to Wiley (1977). One of the key factors of a motivated workforce is the leadership they are given. Good management of staff can ensure an organisations employees work to the best of their ability. The role of leadership when motivating staff McGregor (1960) maintained that there are two fundamental approaches to managing people. Many managers tend towards theory X, and generally get poor results. Enlightened managers use theory y, which produces better performance and results, and allows people to grow and develop. With theory X, a manager has little respect for their employees skills and considers that they need to be closely supervised and that comprehensive systems of controls developed. A hierarchical structure is needed with narrow span of control at each and every level. They assume that the average person dislikes work and will avoid it they can, therefore employees must be forced towards organisational objectives, with the threat of punishment. They also assume that employees prefer to be directed, to avoid responsibility and wants security above all else. Beliefs of this theory lead to mistrust, highly restrictive supervision, and a punitive atmosphere. With theory Y, management believes employees to be ambitious, self-motivated and exercise self-control. It is believed that employees enjoy their mental and physical work duties. Theory Y managers believe that employees will learn to seek out and accept responsibility and to exercise self-control and self-direction in accomplishing objectives to which they are committed. An additional theory, Theory Z, was developed by William Ouchi, in his book 1981 Theory Z: How American management can Meet the Japanese Challenge. It promotes a combination of theory Y and modern Japanese management, which places a large amount of freedom and trust with workers, and assumes that workers have a strong loyalty and interest in team-working and the organisation. McGregors work can be related to McClellands achievement model. Due to their high task focus, achievement-motivated people have a tendency towards X-Theory style; however an nAch manager can be trained to see the value of employing Theory Y style. NPow managers are almost definitely Theory X and nAffil are typically Theory Y and if not can relatively easily be trained to be so. McGregors work was based on Maslows hierarchy of needs. This theory is one of the most widely discussed theories of motivation. The original Hierarchy of Needs model was developed between 1943 and 1954, and first widely published in Motivation and Personality in 1954. It concerned the responsibility of employers to provide a workplace environment that encourages and enables employees to fulfil their own unique potential (self-actualization). He proposed that each of us is motivated by needs, and that these most basic needs are inborn. Maslows Hierarchy of Needs states that we must satisfy each need in turn, starting with the first, which deals with the most obvious needs for survival itself. Only when the lower order needs of physical and emotional well-being are satisfied are we concerned with the higher order needs of influence and personal development. Conversely, if the things that satisfy our lower order needs are swept away, we are no longer concerned about the maintenance of o ur higher order needs. McGregor suggested that management could use either set of needs to motivate employees. As management theorists became familiar with Maslows work, they soon realized the possibility of connecting higher level needs to worker motivation. If organizational goals and individual needs could be integrated so that people would acquire self-esteem and, ultimately, self-actualization through work, then motivation would be self-sustaining. Today, his Theory Y principle influences the design of personnel policies, affects the way companies conduct performance reviews, and shapes the idea of pay for performance. David McClelland proposed that an individuals specific needs are developed over time and are fashioned by ones life experiences. The majority of these needs can be classed as either achievement (nAch seek to excel), affiliation (nAff need harmonious relationships with other people and need to feel accepted by others), or power (nPow seek to benefit either themselves or the organisation). An employees motivation and effectiveness in certain job functions are influenced by these needs. Management should seek to understand their employees needs in order to achieve maximum motivation. The importance of each of these needs will vary from one person to another. If management can determine the importance of each of these needs to an individual, it will help them decide how to influence that individual. By using these theories to address an individual employees needs, management could increase motivation by utilising Management by objectives (MBO). MBO is a systematic and organized approach that allows management to focus on achievable goals and to attain the best possible results from available resources. It was first outlined by Peter Drucker in 1954 in his book The Practice of Management. It aims to increase organizational performance by aligning goals and subordinate objectives throughout the organization. Ideally, employees get strong input to identify their objectives, time lines for completion, etc. MBO includes ongoing tracking and feedback in the process to reach objectives. With MBO, managers focus on the result, not the activity. They delegate tasks by negotiating a contract of goals with their subordinates without dictating a detailed roadmap for implementation. Management by Objectives (MBO) is about setting objectives and then breaking these down into more specific goals or key results. Application of OB theory to its organisational practice This review of management practise has a number of implications for Woolworths management. Recognising the needs of individuals within the workforce can help management develop their methods and will enable them to get the best out of each individual employee. By using Maslows Hierarchy of needs, management might be able to profile their full time and part time employees effectively. By applying McClellands principle at the beginning of an employees career, management can get a deeper understanding of the profile of their employees. In the past, it could be assumed that all part-time staff have the same desires and needs from their job. It is fair to assume that they are all there for financial reasons only. However by applying this theory, it might be found that there are employees who wish to pursue the job and turn it into a career. They would fit into the nAch group of McClellands theory. Recognising this will give the management the opportunity to develop this employee and to hand them more responsibility in their work. This will motivate the employees which in turn will benefit the organisation. The majority of the part time workforce would fit into the nAff character, as they seek to have harmonious experiences and would seek to make their job as straightforward as possible by forming friendly relationships. It is the managements responsibility to ensure that the working environment is suitable for these employees, as they make up the majority. It is vital that the management recognises McGregors X and Y theory. At the branch of Woolworths in question, there were a number of managers who would fit the theory X character. In this particular field, where one of the key roles of management is communicating with their staff, this had a very negative effect. Although it would be fair for a manager to assume that many of their part time staff are apathetic to the organisations success, this is not the case. By not offering them any responsibility would not be a pragmatic decision, as it would simply deter staff further from reaching their potential ability at work. A theory Y character on the other hand may not be suitable for this type of work force as well. As accepted in this report, the majority of the part time workforce is there simply for financial reasons. Giving them too much responsibility may result in a lack of effectiveness, as they feel they can get away with doing a lacklustre job without being held responsible. Instead a mixture of theories X and Y might be the most suitable to manage a retail workforce, where the management might delegate responsibility to employees and give them some independence at work, whilst still keeping a close eye on their progress. The MBO style is appropriate for knowledge-based enterprises when your workforce are competent. It is appropriate in situations where you wish to build employees management and self-leadership skills and tap their creativity, tacit knowledge and initiative. Therefore it may not be suitable for the majority of employees at Woolworths. However the head of branch should have used this style to set regular objectives for their senior managers. This would have a positive effect on all employees in the hierarchy, as the senior managers will become more motivated and will in turn motivate the staff more effectively. Conclusion Lessons for management Successful work environments are characterized by open communication at all levels. The effective manager realizes that identifying positive motivators requires knowing his staff on an individual basis. He recognizes that what motivates one member, even in the same role, may not be the same for another (Staren, 2009). Woolworths management should have considered indentifying each of their employees needs and motivating factors early on in their role and ensured that they treated their workforce as individuals. Woolworths management should take advantage of incentive based motivational methods in which performance is guided by objectives. By meeting regularly with staff to determine mutually agreed upon goals and objectives, this could have considerable motivational effects on its workforce. The managers should have ensured that the staff members had appropriate authority or are otherwise empowered to proceed as they deem necessary to accomplish their jobs. Giving staff more responsibility will only have a positive effect on their motivation. The key is understanding the type of responsibility they desire.

Racism in the African-American Community Essay
Abstract Racism is today perceived as a social and baseless evil that tries to undermine certain individuals based on their skin color. It is entirely evident that the U. S. still suffers from some traces of racism, but surprisingly, a big majority of these cases come from the African-American communities. While many people hold the opinion that the African-Americans are the ones that are always on the receiving end, new polls reveal that they are the ones who show more racist behavior than the whites. This paper addresses some of the reasons that lead to racism among the African-American communities and also outlines how this transition slowly came into place after the advent of the 20th century. Additionally, this paper covers the consequences of this menace and its impact on the kind of peace that is present in todayââ¬â¢s free states. Ultimately, this text tries to draw a line on the distinctive barrier between what African-Americans call racism and how Americans perceive the same social evil. It also explains why racism by itself is baseless and bears no meaning to the parties involved. RACISM 3 Racism in the African-American Community. Racism is a social evil that came as a result of slavery that began in the United States immediately after English colonists inhabited Virginia and remained there until the Thirteenth Amendment to the constitution of the U. S. was passed in 1865. During the 90ââ¬â¢s more African-Americans underwent oppression from the Americans as the peak of racism was evident during these years more than ever. However, recent polls from Rasmussen reveal an entirely different perspective of the current racism situation in America. The report by Rasmussen indicated that many Americans believe that blacks are indeed more racist than Caucasians. Additionally, the report stated that a huge percent of African-Americans believe that more blacks are indeed racist than whites, and this is backed up by Norton (2011). This report, however, ended up being skewered and mocked by some people as they saw it to be untrue. This calls for a serious assessment into what is the main cause of this drift into racism in the African-American community and how this will impact peopleââ¬â¢s relationship. Also, it pushes for the need to better understand how racism itself managed to stay alive through the years despite the fact that such practices were long left behind in the recent years. Reasons for Racism Clearly, the deep trail of racism in African-Americans can be coined from the fact that blacks first faced oppression from the whites and this is what led to the ill-bred feeling among African-Americans. However, there are up to three more reasons why African-Americans are turning out to be more racist than Caucasians. These happen to be the most flagrant and thus top the list when it comes to the factors that result into racism. RACISM 4 First, racism in the African-American community may merely be as a result of different stereotypes. The media is also responsible for fueling this kind of attitude towards. African-Americans since it is through televisions, radios, and the internet that most people discover the underlying menace. Ornelas et al. (2009) maintain that whenever young African-Americans are exposed to certain stereotypes, they tend to mimic most of these traits and in turn become negative towards people from other races. In fact, most of these stereotypes are surprisingly among the influential African Americans in the country. During the 50th anniversary of Martin Luther King Juniorââ¬â¢s historic speech, black activists displayed exactly this kind of behavior. This was evident through Martin Luther King III who used this opportunity to stir up racial hatred instead of honoring the work of his father. Another reason for the prevalence of racism amongst the African-American community is the unfamiliarity that is present among newborns and how they are treated in the real world. This is probably the main reason why African-Americans are slowly displaying racist behavior (Okazaki, 2009). However, this doesnââ¬â¢t always happen, but only after the innocent party has been brainwashed by negative stereotypes. A workaround for this is to ensure that children are exposed to people from different races at a young age so that they could get used to being around people who they deem different. This additionally helps in counterbalancing any negative and untrue stereotypes that may present themselves in the future. Selfishness, coupled with pain and anger, is also another valid reason why racism is on the rise among African-Americans (Lambert, 2009). Selfishness may have depicted itself among white people in the past, however, the case is different today. The sad truth is that this selfishness led to the creation of negative stereotypes that ultimately led to a new line of different-minded persons (Martin, 2011). Also, selfishness comes in when an African-American would feel more RACISM 5 compelled to spend more time around people of the same skin color because they he/she may have been exposed only to African-Americans during childhood age. Selfishness coupled with rage for the people who inflicted pain on their forefathers leads to hatred that is directed to white people. Why Racism among African-Americans Will Not End Soon Recently, renowned television icon Oprah Winfrey stepped up to state that racism will only end when old racists perish (Newsbusters. org, 2014). While this sounds logical from one perspective, it fails to address the fact that these stereotypes will never cease to exist any time soon. In most cases, racists will always give birth to racists and the cycle is perpetual. Therefore, despite attempts to curb racism in the African-American community, this menace is still too far from being over as new racists will always come back to replace their mothers and fathers. It is also worth noting that this doesnââ¬â¢t only happen among the African-Americans, but also among the whites as well. Another reason why racism among the African-Americans is far from being over is because they are seen to put so much emphasis on themselves whenever the word ââ¬Å"racismâ⬠is mentioned. During the same interview that was conducted by BBC Friday, Winfreyââ¬â¢s comment ââ¬Å"Are there places where people still get terrorized just because of the color of their black skin color? â⬠further showed how most people only view racism in the eyes of how blacks are treated. Looking at the problem this narrowly makes it more difficult to end the menace as the racism chain wonââ¬â¢t end if everyone simply defended their skin colors (Bonilla-Silva, 2010). In sum, it can be seen that racism in the African-American community can only be contained but certainly not dealt away with within a year. RACISM 6. How Racism Can Be Contained The fact that racism is not ending in the near future doesnââ¬â¢t necessarily mean that nothing can be done about it. It will certainly take years for the world to heal from this habit, but there are small but significant ways of ensuring that racism slowly fades away in the African-American communities. The first is by educating young African-Americans to reject any form of history of America that has elements of slavery in it (Shelby, 2009). By reminding the blacks about slavery may induce a feeling of resentment towards white people despite the fact that slavery ended decades ago. African Americans also bear the responsibility of desisting from using derisive words such as ââ¬Å"niggerâ⬠or any variations associated to it (Cone, 2010). This is because when blacks utter these words, they also tend to inflict the same kind of attitude in people from other races. Additionally, African-Americans should cease supporting black-only institutions or media houses such as BET and Ebony magazine. Generally, anything that depicts the word ââ¬Å"blackâ⬠should be avoided since it strikes a line between how different Caucasians are from African-Americans, something that is not true (Boykin, 2012). Finally, African-Americans should learn to appreciate the art of decent dressing and totally avoid the use of Ebonics, an African-American slang that is widely used among black individuals. While this may seem far-fetched, it is one step away from ending racism since it shows that even African Americans are trying to fit in with the whites and simply not creating a larger barrier. Collaboration with law enforcement agencies will also be a huge step because this additionally shows that they too are concerned about the well-being of their neighbors and their security as well. RACISM 7 Consequences of Racism. Should African-American racism persist, there are a number of things that could happen. Hatred between African-Americans and whites would cause a drift between them, and this could easily spread to people from other races as well. The levels of cooperation would plummet and at the end of the day, nothing would get done (Pieterse, 2010). Other than stirred levels of cooperation, it is likely that some people might get displaced from their homes especially when lands start being claimed by the original inhabitants of a place. Discrimination also leads to poor mental health. In 2009, a Cornwell News Study conducted a study on the effects of racism and results showed that poor mental health is possible and it comes as a result of chronic exposure to discrimination (Brondolo, 2009). Ultimately, there would be total havoc if racism were to have its way for there would be zero tolerance for someone with a different skin color regardless of that personââ¬â¢s character. Wars could easily erupt between black individuals and white individuals, and a drift will end up crippling collaboration between people and thus resulting to a sluggish economy. In summary, there is no place for racism today. It has proved to be a social evil that discriminates individuals based on their color rather than character. Racism, however is seen to come from three main factors which include: unfamiliarity among people of different outlooks, selfishness among people of different colors who only wish for their people to benefit, and the presence of certain stereotypes that are transfixed to the racial practice. It is also mandatory to acknowledge the fact that racism is not an evil that could possibly end overnight because certain individuals have inclined it to a specific group of people and not everyone in general. As such, there will always be complaints regarding racist behavior since most individuals are readily RACISM 8 prepared to cry out for their rights without considering that other people may be facing bigger challenges than them. One way of containing racism would be to ensure that the racist stereotype is dealt away with completely or segregated from children who could easily pick up the negative racist behavior from their elders. Additionally, African-Americans also have a big role to play in ending this discrimination since they seem to be creating a drift between black individuals and white individuals when they only support their brands such as the BET channel and the popular Ebony magazine. The consequences of racism in the African-American community are also grave as they can result to a much bigger drift between whites and blacks in which it would be easy for some people to be displaced from their homes and even be denied jobs. It is an odd application wherein you may look for its definition in either one of two situations. There is love which you feel for family, and then there is the more complicated version which you would use to describe the feelings towards your mate or lifetime partner. Family oriented love is less complicated to define. This is because the love you feel for your family is inbred from the day you are born. It is unconditional, meaning no matter how horrible your relationship with your family is the love will always be there. Love, in this case is like the glue that will always keep you together no matter how hard the times get, glue being a metaphor for blood in this case.
